الملخص

الملخص هدفت هذه الدراسةُ إلى التعرف على درجة ممارسة مديري المدارس الثانوية في محافظات غزة إدارةَ التغيير وعلاقتها بالكفايات المهنية لديهم من وجهة نظر المعلمين. ولتحقيق هذا الهدف، اتبعت الدراسةُ المنهجَ الوصفيَّ التحليليَّ، وتكوَّن مجتمعُ الدراسة من)5093( معلمًا ومعلمةً، وتم اختيار (357) منهم بطريقةٍ عشوائيةٍ طبقيةٍ، وطُبِّقت عليهم استبانةٌ ضمَّت (49) فقرةً موزعةً على مجالات: بناء وتطوير رؤيةٍ مشتركةٍ، وبناء اتفاقٍ جماعيٍّ بخصوص أهداف المدرسة وأولوياتها، وبناء ثقافةٍ داعمةٍ للتغيير داخل المدرسة، والتحفيز، ونمذجة السلوك، ومراعاة الحاجات والفروق الفردية لدى العاملين في المدرسة.ومن أهم النتائج أن درجة ممارسة إدارة التغيير بلغ وزنها النسبي (78.66%)، أي: بدرجةٍ مرتفعةٍ، في حين رأى (66.67%) من المشرفين أن المستوى متقدمٌ، إلا أن هناك نقاطَ ضعفٍ، أبرزُها ضعفُ الدعم التنسيقي، وضعفُ البنية التحتية، ومقاومةُ العاملين للتغيير. كما وُجدت فروقٌ ذاتُ دلالةٍ إحصائية تُعزَى إلى سنوات الخدمة لصالح مَن خبرتُهم عشر سنوات فأكثر، وعدم وجود فروقٍ تُعزَى إلى النوع الاجتماعي أو المديرية أو المؤهل العلمي، عدا مجالي نمذجة السلوك والكفايات الأدائية، فقد كانت الفروق لصالح حملة البكالوريوس. وبلغ مستوى الكفايات المهنية وزنًا نسبيًّا قدرُه )79.64%) بدرجةٍ مرتفعةٍ، ووُجدت علاقةٌ ارتباطيةٌ طرديةٌ قويةٌ بين ممارسة إدارة التغيير والكفايات المهنية. الكلمات المفتاحية: إدارة التغيير، الكفاية المهنية، المدراس الثانوية، مدارس غزة.


Abstract

This study aimed to identify the degree to which secondary school principals in the Gaza Governorates practice change management and its relationship to their professional competencies from the teachers' perspective. To achieve this objective, the study adopted the descriptive-analytical method. The study population consisted of (5093) male and female teachers, of whom (357) were selected using a stratified random sampling method. A questionnaire comprising (49) items, distributed across the following domains, was administered to them: building and developing a shared vision; building collective consensus regarding the school's objectives and priorities; building a culture supportive of change within the school; motivation; modelling behavior; and taking into account the needs and individual differences of school staff. Among the most significant findings was that the degree of practicing change management attained a relative weight of (78.66%), that is, a high degree, while (66.67%) of the supervisors believed that the level was advanced; however, there were areas of weakness, most notably weak coordinative support, weak infrastructure, and staff resistance to change. Statistically significant differences were also found, attributable to years of service, in favor of those with ten years' experience or more; and no differences were found attributable to gender, directorate, or academic qualification, except in the two domains of modelling behavior and performance competencies, where the differences were in favor of bachelor's degree holders. The level of professional competencies attained a relative weight of (79.64%), a high degree, and a strong positive correlational relationship was found between the practice of change management and professional competencies.
